Abstract

The development of digital technology and automation has transformed work dynamics in higher education, demanding adaptive human resource management strategies. These changes impact not only competence aspects but also the psychological and spiritual well-being of employees.
This study aims to analyze the influence of work flexibility, reskilling, and upskilling on nafs al-mutma’innah as an indicator of employee soul tranquility. The research method employed is a quantitative approach with an explanatory design. Data were collected through questionnaires distributed to 154 employees of Muhammadiyah Higher Education institutions in East Java and analyzed using multiple linear regression with SPSS software.
The results indicate that work flexibility, reskilling, and upskilling significantly influence nafs al-mutma’innah, both partially and simultaneously. These findings demonstrate that integrated adaptive HR strategies are capable of reducing work pressure and enhancing the inner peace of employees in the era of automation.
The discussion reinforces that HR management which integrates modern managerial approaches with Islamic spiritual values plays a crucial role in creating holistic occupational well-being. This study concludes that work flexibility and continuous competency development are key factors in shaping the nafs al-mutma’innah of employees.
