The core issue in this research is the variability in teacher performance, which reflects differences in competency and psychological challenges. Supervision is often perceived as an administrative responsibility that threatens teaching autonomy, while time constraints hinder the improvement of teaching quality in madrasas. This study aims to analyze the instructional leadership model of the madrasa principal, the implementation of learning supervision, and optimization strategies for enhancing teacher performance at Madrasah Ibtidaiyah Pesantren Anak Sholeh Baitul Qur'an Ponorogo.
This research employs a qualitative research method with a case study approach to gain an in-depth and comprehensive understanding. The research subjects consist of the madrasah principal, the supervision team, and teachers, with data collection techniques through in-depth interviews, participatory observation, and documentation. Data is analyzed through data reduction, data presentation, and conclusion drawing to examine the consistency between managerial policies and field practices.
The research findings indicate that instructional leadership and supervision through a structured academic cycle (planning, pre-observation, implementation, and follow-up) have a relationship with teacher performance. The strategy of delegating authority through supervision teams and strengthening weekly discussion forums (Wednesday and Saturday) serves as a supporting tool for professional collaboration and building psychological safety. Additionally, the integration of spiritual values in every instructional process facilitates continuous monitoring and constructive feedback for teacher professional development aligned with the vision of a Qur'anic generation.
This research provides a theoretical contribution related to the Culture-Based Instructional Leadership model and a practical contribution to Islamic education management. Practically, the research findings offer strategic implications for madrasah administrators to design a more humanistic and collaborative supervision system, thereby supporting the continuous enhancement of teacher professionalism and performance.
